Fleksibilitas Kerja dan Turnover Intention Karyawan Perbankan: Peran Kepuasan Kerja dan Keadilan Organisasi

Penelitian ini mengevaluasi hubungan fleksibilitas kerja dengan turnover intention serta peran kepuasan kerja dan tiga dimensi keadilan organisasi pada data survei perbankan. Analisis sekunder menggunakan 204 respons dan 29 item berkode 1–5. Skor komposit dianalisis melalui regresi bertahap dengan galat baku HC3, 10.000 bootstrap, dan pemeriksaan sensitivitas. Koefisien fleksibilitas berubah dari −0,814 pada model bivariat menjadi −0,184 setelah pengendalian keadilan dan kepuasan (interval kepercayaan 95% [−0,364; −0,004]). Model lengkap menjelaskan 50,9% variasi skor niat keluar dalam sampel. Kepuasan kerja dan keadilan distributif berhubungan negatif dengan niat keluar, sedangkan koefisien unik keadilan prosedural dan interaksional tidak presisi. Asosiasi tidak langsung fleksibilitas melalui kepuasan sebesar −0,113 dengan interval bootstrap [−0,238; −0,011], tetapi interval melintasi nol setelah 12 respons berpengaruh dikeluarkan. HTMT keadilan distributif–kepuasan mencapai 0,942, menandakan persoalan keterpisahan konstruk. Interaksi fleksibilitas dan kepuasan tidak menunjukkan bukti yang presisi. Temuan mendukung evaluasi bersama kebijakan fleksibilitas dan keadilan, dengan pembatasan klaim mekanisme karena desain potong lintang, keterbatasan dokumentasi instrumen, dan sensitivitas hasil.
